What HR Job Ads Say About Employee Wellbeing

Key Findings From Nearly 500 HR Job Ads
We read almost 500 HR roles advertised across Australia to see what employers actually offer, what language they use around employee wellbeing, and where different benefits rank.
A few things stood out.
→ In 57.1% of HR job ads, there's no mention of an EAP or any wellbeing support at all. Not in the benefits, not anywhere in the ad.
→ The benefits employers lead with: flexible or hybrid working (43.4%), a generic wellbeing or wellness program (38.2%), learning and development (34.6%), discounts or retail perks (21.3%), salary packaging (21.1%), and then an Employee Assistance Program (16.6%).
→ Someone reading these ads is more likely to be told about a retail discount program than a counselling service. 104 ads versus 81.
→ Over half of HR roles — 53.0% — explicitly describe psychosocially demanding work: investigations, grievances, sensitive people matters, return to work.
→ One in six (15.7%) also carries a work health and safety remit.
In short: half of these roles are advertised as handling the hardest people work in the organisation. Most are offered a wellbeing program and no named support. Psychosocial hazards have been a safety duty for three years hovever the job iads haven't caught up.
Where wellbeing sits says something
Wellbeing appears in the standard perks block, alongside flexible work, L&D, discounts and salary packaging.
That placement suggests it's still largely thought of as part of the employment offer, rather than as part of how the work itself is resourced.
"Wellbeing program" covers a lot of ground
It shows up in 38.2% of ads and could mean almost anything — a step challenge and a fruit bowl at one end, a fully contracted counselling service at the other.
An EAP may well sit inside many of these. We just can't see it from the ad.
The point isn't that the support doesn't exist. It's that a candidate reading the ad has no way to tell what they're actually being offered.
The roles name the demands. Fewer name the pathway.
53.0% explicitly describe investigations, grievances, sensitive people matters and return to work. That's expected — it's the job, and it's honest of employers to spell it out.
What's less common is the other half of that sentence: a specific, named support pathway attached to it.
Explicit EAP mentions sit at 16.6%.
Three years on, the framing hasn't shifted much
Psychosocial hazards have been an explicit duty since 2023.
In job ads at least, wellbeing still reads more like a benefit than a control.
Limitations
This isn't an exhaustive study, and job ads are an imperfect data source. They're marketing copy, often written from a template, often reused across unrelated roles.
Plenty of organisations with excellent support simply don't mention it. Plenty of ads list a benefit that turns out to be thin in practice.
What an ad tells you is what an employer chose to make explicit, not what's actually provided.
Still, 489 of them is enough to see a pattern in the language. And the pattern is interesting.
